Empowering Leadership: Team Thrust Towards Effectiveness

Saville Consulting- Royal Berkshire Case Study on Selecting and Developing Leaders

Are leaders born or made? This has been an underlying question organizations have pondered. Aspiring applicants and employees can have the capacity to be great, but does this potential fit their individual interest, team values and the developmental approach they use in their respective organizations? To harness one’s passion and drive, one must identify what areas are unique to him and make him valuable.

Saville Consulting is an international psychometric assessment business that helps organizations identify and develop talented individuals and teams. Saville Consulting operates in over 80 countries and has various clients in public and private sector organizations, including several HR and recruitment consultancies.

One such client is the Royal Berkshire NHS Foundation Trust, one of the largest general hospital foundation trusts in the United Kingdom. It has over 4,800 staff providing acute medical, surgical and specialist services. Saville Consulting worked together with Royal Berkshire in a project aimed toward selecting senior managers and developing leadership.

What Royal Berkshire needed were:

  • To recruit senior managers (medical and non-medical) with strong leadership capabilities for senior management roles.
  • To implement meaningful post-hire development planning.
  • To develop leadership skills and enhance self-awareness of personal work styles among existing medical and non-medical staff.

The Trust wanted to use an integrated assessment that would deliver better selection and development outcomes in a streamlined and efficient manner.

The tools and services used to gather and utilize the baseline data for probable interventions were the Saville Consulting Wave – which delves deeper into personal motives, work talents, preferred workplace culture and work styles – and the Team Roles Workshop – to further utilize individual’s preferences based on the way they interact with other and their approach to work. This gave the participants an opportunity to have a much better understanding of themselves, their colleagues and ways in which their teams could be more effective – paving the way for high performing teams.

The solution:

  • Assessing leadership competencies

Royal Berkshire NHS Foundation Trust uses a robust selection process for senior management. Candidates were from a pool of highly experienced consultants and managers so the Trust were keen to examine their leadership competencies alongside their clinical and technical capability. They used the Wave personality questionnaire to objectively consider each candidate’s potential in the competencies critical to the role. The candidates’ results were used to inform the panel’s selection interview.

  • Development post-hire

Following appointment, the Wave reports were used for focused development planning. The data gave newly hired leaders job-relevant, developmental feedback to inform development activities.

  • Building team effectiveness

The Trust were keen to increase the self-awareness of working styles with its existing leadership and staff. They used the Wave Team Roles Report, initially with senior members of the newly established Care Group Boards.

Team effectiveness workshops were then facilitated by Royal Berkshire NHS staff. These staff had all undergone specific training by Saville Consulting in facilitating these sessions and how to use the Team Roles reports.

The workshops given highlighted the following key points:

  • Gave individual members the opportunity to reflect on their personal styles.
  • Showed participants the role they prefer to take in a team environment.
  • Identified the strengths and development needs of the overall team.
  • Highlighted leadership styles and potential avenues for building leadership capability.

Due to the success of these initial workshops, the Trust extended the use of the Team Roles report and workshop to over 40 staff from the Rheumatology department. This involved both medical and non-medical staff of all levels completing Wave Team Roles and taking part in team effectiveness sessions.

Results were that Royal Berkshire is confident that the senior managers they appointed have the right leadership, communication and people engagement capabilities. Using the Saville Consulting Wave has given a more focused approach to development planning and has helped new senior leaders integrate faster and more effectively. Moreover, there is an increased ‘buy-in’ from medical consultants for using psychometrics for assessing important behaviors in leaders. Participants of the Team Roles workshops have greater self-awareness about their motivations, working styles, their team’s overall strengths and areas for development. Collaboration between medical and non-medical staff has also improved as they better understand the behavioral style of the other.
